Exploring the Influence of Organizational Culture on Transition Related Issues Experienced by Internationally Educated Nurses Practicing in Canada: A Focused Ethnography

Background Internationally educated nurses (IENs) have played an important role in providing quality health care. Upon becoming employed in the country IENs have migrated from, they often encounter variations in culture (values, beliefs, assumptions, practices, and behaviours) in the organizations where they practice. Purpose: To explore the ways in which organizational culture (values, beliefs, practices, and behaviours) influences transition related issues experienced by IENs who are practicing at hospitals in Ontario, Canada. Key informants, such as hospital administrators and nurse leaders/managers that influence the transition experience that may speak to the characteristics of organizational culture will be included in this study. Sample: Convenience sampling will be used to recruit participants. This would include 20-25 IENs, as primary participants, who have worked for at least 6 months in the hospitals across Ontario, Canada and 10-15 key informants, including hospital administrators, leaders/managers, or RN or RPN self identifies as an IENs or non-IENs. They will be willing to provide consent to participate in the study and consent to be audio-recorded for the study interview. Methodology: Constructivism and intersectionality will be used as lenses to inform the methodological approach of focused ethnography. Data Collection: A semi-structured interview guide will be used during individual audio-recorded interviews with study participants. Individual interviews will last for 60-90 minutes and will be conducted via Zoom. Methods: Graduate student researcher (GSR) will obtain permission from the university ethics board via their official portal Western Research Ethics Manager (WREM). Once permission is granted, the study recruitment process will be initiated. The study will recruit primary participants of IENs and key informants who are working in an administrative, leadership or managerial position in the Ontario based hospitals. Study participants will be recruited using a wide range of social media networks. Study posters will be created and circulated within each social media group. Posters will provide detailed information about the study, eligibility criteria, and contact details of GSR. The GSR would then set a date and time for the individual interview to take place via zoom. The individual interviews will be audio-recorded and then transcribed verbatim. Transcribed data will be managed using NVivo data management software. Thematic analysis will be used to elucidate study findings (Braun & Clarke, 2022). Denzin and Lincoln’s (2005) criteria for establishing the trustworthiness of qualitative research will be attended to throughout this study.
