La réflexion menée repose sur une étude réalisée dans le secteur de la maintenance ferroviaire en France. Après avoir présenté la demande de l’entreprise en termes de vieillissement des compétences, c’est au travers de la question de la place de l’expérience des opérateurs jeunes et plus âgés dans les situations de formation que les liens entre le travail et la formation sont envisagés. L’analyse des observations ethnographiques réalisées durant cinq stages permet d’identifier dans les échanges entre formateur et stagiaires expérimentés des controverses sur les pratiques. Celles-ci témoignent de trois types d’incompatibilité d’interprétation des situations (relatives aux moyens techniques, aux logiques de production et au statut des opérateurs) qui demeurent sans solution concrète en fin de formation. La construction de la pertinence externe des formations vis-à-vis des situations de travail est alors discutée afin que les stagiaires n’aient plus à construire seuls les liens entre la formation suivie et leur travail au quotidien.
