Abstract
Résumé Les recompositions hospitalières interviennent dans un contexte où les personnels ont déjà été fortement sollicités par les mutations intervenues dans leur travail au cours des dernières années. Pour autant, l’organisation du travail n’a pas réellement été adaptée pour leur permettre d’y faire face. Dès lors les restructurations, plus que d’apporter des éléments de solutions à ces dysfonctionnements, apparaissent comme un révélateur et un amplificateur des tensions existant dans les situations de travail. L’observation tend à mettre en évidence que le travail demeure souvent une part ignorée dans le processus de recomposition qui s’attache surtout à la gestion des aspects structurels et formels. Aussi, dans de nombreux cas, ce sont les agents qui pallient de façon pragmatique les défaillances de l’organisation du travail en se coordonnant dans les services. Cette capacité de régulation serait soutenue dans le milieu hospitalier par le partage d’une identité collective forte commune à l’ensemble des personnels. Toutefois cette capacité d’auto-ajustement spontané comporte un revers, dans la mesure où, notamment, elle accroît la pénibilité mentale du travail.
