Nous montrons dans cet article quelles sont les représentations des préposés aux bénéficiaires travaillant dans des organisations gériatriques du Québec d’une formation destinée à améliorer la qualité de leurs pratiques. Les compétences incluses dans cette formation permettraient a priori d’améliorer le rapport intersubjectif entre l’intervenant et le résident. En analysant les données de trente entrevues réalisées avec des préposés aux bénéficiaires, nous montrons que cette individualisation des compétences entre néanmoins en contradiction avec les stratégies de régulation créées et utilisées collectivement par les préposés. À ce titre, nous montrons comment une telle formation peut occasionner l’apparition de contradictions organisationnelles, voire des formes de souffrance éthique, et ce, précisément dans un contexte de fragilisation des collectifs de travail en contexte gériatrique.
