Abstract
La littérature montre les difficultés des organisations de retenir les employés professionnels. Ce contexte s’explique généralement par l’existence d’un conflit d’allégeance entre la profession et l’organisation. En utilisant un échantillon de 329 ergothérapeutes, les résultats de cette recherche indique d’une part que l’engagement professionnel a un effet direct sur l’intention de quitter la profession, et d’autre part un effet indirect via un processus complexe qui fait intervenir la dimension sportivité des comportements de citoyenneté organisationnelle, la recherche d’emploi et l’intention de quitter l’organisation. Enfin, les résultats montrent également que l’engagement organisationnel a un effet indirect sur l’intention de quitter l’organisation via la sportivité et l’intention de chercher un emploi. L’effet médiateur des processus comportementaux liés à la fois à la citoyenneté et aux cognitions de retrait sur la relation entre les cibles d’engagement et les intentions de quitter est discuté à la lumière de la littérature pertinente.
