Les contremaîtres-agents de maîtrise représentent un groupe professionnel de près de 600000 salariés au sein de la population active française. Cependant, ils ont rarement été analysés comme objet spécifique de recherche par les sociologues français ces quarante dernières années. Ces dernières années, les contremaîtres-agents de maîtrise ont été confrontés à de fortes évolutions dans leur travail. Nos recherches (Gillet, 2005) ont montré que les transformations actuelles du travail et des organisations touchent profondément les rôles et les compétences, les profils socioprofessionnels de ce personnel d’encadrement, mais aussi leurs identités dans le travail. Cet article porte sur l’analyse des « carrières » des contremaîtres-agents de maîtrise exerçant dans un secteur technique d’entreprise. Il analyse comment ce personnel saisit les opportunités de carrière (mobilité et/ou des promotions) offertes par la gestion des ressources humaines, pour retrouver une cohérence dans leurs identités au travail mises à mal par des évolutions fortes de leur travail. Les données empiriques ont été recueillies dans une grande entreprise publique de transports urbains (de 40000 salariés, dont 7500 agents de maîtrise). La carrière est en ce sens un processus dynamique permettant des adaptations aux transformations professionnelles demandées, et le maintien d’une cohérence identitaire au travail.
