À travers cette recherche, centrée sur une approche communicationnelle, nous cherchons à comprendre quels sont les enjeux relationnels entourant la construction d’un collectif de travail en contexte de télétravail à partir de l’expérience de télétravailleuses œuvrant dans une agence de placement de personnel. Pour ce faire, nous interrogeons les pratiques communicationnelles et la dynamique relationnelle d’une équipe dont les membres pratiquent exclusivement le télétravail à domicile. Les résultats démontrent une certaine ambiguïté entourant la zone relationnelle; d’un côté, les travailleuses éprouvent un fort sentiment d’appartenance à leur équipe et perçoivent même la distance physique comme le principal facteur à l’origine de la bonne entente dans l’équipe. D’un autre côté, une grande partie des divergences entre les travailleuses ne peuvent être mises à jour. Ainsi, nous concluons que la distance physique ne démantèle pas le collectif de travail, mais le fait exister de façon paradoxale, sur un mélange de malentendus et de représentations, duquel il résulte une cohésion de surface.
