Cette recherche a pour objectif d’étudier l’effet du leadership d’habilitation sur différentes facettes de la performance : la performance de tâche, la performance contextuelle, et la déviance. L’étude cherche à vérifier que ce type de leadership permet d’améliorer la performance de tâche et contextuelle tout en diminuant les comportements de déviance. De plus, elle vise à évaluer l’impact du soutien organisationnel dans cette relation en faisant l’hypothèse que ce soutien améliore l’effet du leadership d’habilitation sur la performance. La recherche a été effectuée dans le secteur de la fabrication métallique industrielle (FMI) du Québec, un secteur qui est actuellement appelé à se renouveler en misant sur le rendement des ressources humaines. Les données ont été recueillies auprès de 263 travailleurs de ce secteur et leurs superviseurs immédiats à l’aide de questionnaires et ont été analysées à l’aide d’équations structurelles. Les résultats montrent que le leadership d’habilitation permet de réduire les comportements de déviance. Les hypothèses concernant le rôle modérateur du soutien n’ont cependant pas été confirmées. Des analyses supplémentaires ont permis de mettre en lumière le rôle essentiel de l’habilitation psychologique dans la relation positive entre le leadership d’habilitation et la performance de tâche et contextuelle. En somme, ces résultats montrent que les organisations de la FMI ont intérêt à former leurs gestionnaires au style de leadership d’habilitation, car celui-ci permet d’améliorer la performance en réduisant les comportements de déviance et en améliorant la performance de tâche et la performance de citoyenneté interpersonnelle à travers l’augmentation d’un sentiment d’habilitation psychologique.
