Abstract
Les centres d’hébergement et de soins de longue durée ( chsld ), organisations accueillant des personnes en forte perte d’autonomie, peuvent être analysés comme des organisations paradoxantes. Le personnel préposé y subit une emprise idéologique qui se déploie autour de deux axes : d’une part, on observe un accroissement des contradictions entre les normes de qualité et la charge de travail ; d’autre part, on assiste à une individualisation du rapport à l’activité et aux normes qui produit chez les préposés un fort sentiment de culpabilité, compte tenu de leur incapacité à respecter les prescriptions. Les préposés peuvent créer et utiliser des stratégies pour jouer avec les prescriptions, mais ce jeu tend davantage à profiter à l’organisation, accentuant le sentiment de culpabilité des préposés.
