Le bonheur est un concept central en psychologie positive définie comme « l’étude des conditions et processus qui contribuent à l’épanouissement ou au fonctionnement optimal des gens, des groupes et des institutions » (Gable et Haidt, 2005, p.104) mais il est assez curieusement peu étudié dans le cadre organisationnel. Huit cent quarante-sept salariés ont participé à cette recherche qui se décompose en 2 objectifs :Le premier objectif se propose de construire et de valider une Echelle francophone de Bonheur au Travail (EBT) à travers cinq études. L’étude 1 a permis d’élaborer un outil de bonheur au travail composé de 9 items. Dans les études 2 et 3, des analyses factorielles (exploratoire et confirmatoire) des données recueillies auprès de deux échantillons de salariés français ont mis en évidence la structure factorielle unidimensionnelle de l’EBT et une cohérence interne satisfaisante (alpha de .89). Les indices d’ajustement au modèle de mesure sont par ailleurs tout à fait corrects. L’étude 4 a conforté la structure de l’EBT faisant apparaitre des corrélations positives et significatives avec deux dimensions de l’outil The workplace PERMA profiler de Kern (2014) : l’Accomplissement au travail et les Relations au travail. L’étude 5 a permis d’étudier la validité culturelle de l’EBT en comparant deux échantillons, l’un recueilli au Canada et l’autre en France. Les résultats incitent à considérer l’EBT comme francophone. Le second objectif se propose de repérer les liens qu’entretient le bonheur au travail avec des variables « positives » telles que certains traits de la personnalité et le confort au travail. Les résultats indiquent que les participants sont modérement heureux dans leur travail, qu’ils ont une personnalité plutôt enthousiaste, altruiste, assez consciencieuse, émotionnellement stable et une certaine ouverture d’esprit. Néanmoins, ils ont un attachement à leur lieu de travail relativement faible, un contrôle modéré sur la gestion de leur privacité sur leur lieu de travail, même s’ils considèrent leur espace de travail comme étant plutôt confortable et fonctionnel. Les trois concepts issus de la psychologie positive (bonheur au travail, confort au travail et personnalité dans sa dimension positive) sont largements intercorrélés. Des effets de médiation partiels du Bonheur au travail sont repérés entre la dimension Ouverture du BFI-Fr et la dimension Contrôle/Privacité de l’échelle de Satisfaction envers l’espace de travail et entre la dimension Névrosisme du BFI-Fr et la dimension Confort/fonctionalité de l’échelle de satisfaction envers l’espace de travail. L’EBT présente des caractéristiques psychométriques satisfaisantes et peut donc constituer un outil précieux pour les psychologues du travail et les gestionnaires en ressources humaines soucieux du bonheur des agents au travail.
