Beyond the Janus effect: social capital and role conflict among deans at a large Canadian university

Abstract
There is a growing body of literature that focuses on the multiple roles that deans play in higher education. One of the central themes in that literature is the important mediating function that deans play between senior university administrators and the academic and support staff in their respective units. This is why some scholars have used the ‘Janus effect’ to illustrate how deans must face both directions to reconcile the often-conflicting expectations of those two ‘masters’. This qualitative study of deans at one large Canadian university expands the use of the Janus metaphor by linking it to the concepts of social capital and role conflict. The study’s findings suggest that deans are often perceived and sometimes even feel Janus-faced as they generate social capital with multiple stakeholders which often leads to role conflict. Major lessons for current and future practice are presented.
