Cet article analyse les effets des Transformations pédagogiques et numériques (TPN) sur les pratiques et la professionnalisation des enseignants-chercheurs (EC), à partir d’un projet d’accessibilisation numérique financé dans le cadre d’une initiative gouvernementale. L’étude, fondée sur une approche compréhensive et une analyse thématique de récits d’expérience de quatre EC, éclaire les (trans)formations (Josso, 2011) générées par cette démarche (trans)formatrice. Elle mobilise la théorie de l’autodétermination (Deci et al., 2017) ainsi qu’une conception du métier articulant dimensions personnelle, impersonnelle, transpersonnelle et interpersonnelle (Miossec et Clot, 2011). Les résultats mettent en évidence des évolutions pédagogiques concrètes : scénarisation, explicitation des contenus, hybridation et attention accrue à l’accessibilité numérique. Le projet satisfait les besoins d’autonomie et de compétence, mais répond de façon ambivalente au besoin d’appartenance. Malgré un fort engagement individuel, la reconnaissance institutionnelle demeure faible, les soutiens collectifs rares et les tensions organisationnelles importantes. Ces limites freinent l’essaimage des innovations et fragilisent l’ancrage d’une motivation intrinsèque durable. L’article plaide pour une approche systémique de la professionnalisation des EC, intégrant toutes les dimensions du métier dans une vision holistique. Il souligne la nécessité d’une reconnaissance structurelle de l’accessibilisation numérique des enseignements (ANDE) comme levier de transformation de l’enseignement supérieur et de la recherche.
