Beyond Survival: Reframing Racial Microaggressions Experiences of Black Women Social Workers Within Nonprofit Workplace Settings

Abstract
Black women social workers in nonprofit organizations routinely encounter racial microaggressions—subtle yet pervasive forms of discrimination that reflect and reinforce organizational racism. While much of the existing literature on racial microaggressions centers individual-level impacts, this conceptual article shifts the focus to organizational dynamics, examining how nonprofit organizational structures contribute to and respond to racialized harm. Anchored in abolitionist frameworks, this article argues that racial microaggressions are not isolated acts, but manifestations of deeper structural violence embedded in mission-driven spaces. Through an integration of racial microaggression theory and abolitionist frameworks, I propose that typical diversity efforts—such as bias trainings and compliance procedures—fail to adequately address the systemic nature of racial harm. Instead, I call for abolitionist-informed nonprofit organizational practices rooted in collective accountability, community care, and structural transformation. This conceptual article contributes to emerging scholarship on nonprofit organizational responses to racial microaggressions through an explicitly abolitionist lens.
