Abstract

Penelitian ini bertujuan mengeksplorasi ketidaknyamanan kerja pada pekerja Generasi Z serta keterkaitannya dengan konflik sosial dan kualitas kehidupan profesional dalam konteks sektor makanan dan minuman. Pendekatan kualitatif dengan desain fenomenologis digunakan untuk memahami pengalaman subjektif pekerja muda pada fase quarter life crisis. Data dikumpulkan melalui wawancara mendalam dan observasi non-partisipan terhadap pekerja Generasi Z, rekan kerja, atasan, dan praktisi psikologi. Analisis data dilakukan secara tematik melalui tahapan reduksi data, koding, pengembangan tema, dan triangulasi sumber serta metode. Hasil penelitian menunjukkan bahwa ketidaknyamanan kerja bersifat multidimensi, mencakup aspek fisik, fungsional, dan psikologis. Konflik sosial, baik yang bersifat terbuka maupun laten, muncul sebagai pemicu utama ketidaknyamanan melalui perbedaan persepsi, distorsi komunikasi, dan ketidaksinkronan ekspektasi kerja. Tekanan profesional dan tuntutan pengelolaan emosi memperkuat kelelahan psikososial dan memengaruhi cara pekerja memaknai pekerjaannya. Temuan juga menunjukkan bahwa pengalaman kerja tersebut dimaknai melalui lensa quarter life crisis dan berdampak pada penurunan kualitas kehidupan profesional. Penelitian ini menegaskan pentingnya pengelolaan konflik sosial, dukungan emosional, dan kejelasan pengembangan karier dalam menciptakan lingkungan kerja yang lebih adaptif bagi Generasi Z. Temuan ini relevan bagi pengembangan kebijakan organisasi dan praktik manajemen sumber daya manusia berkelanjutan di sektor jasa modern.
