RÉSUMÉ : La diversité est un concept de plus en plus présent dans les organisations, englobant des dimensions comme la race, l'origine ethnique, le genre et l'orientation sexuelle, entre autres. Sa mise en œuvre, bien que bénéfique, demeure complexe et pose des défis pour les gestionnaires. Dans cette optique, l'intégration d'un personnel au profil diversifié est devenue une valeur clé pour les organisations qui cherchent à évoluer et à rester attractives. Donc, le rôle des gestionnaires est crucial dans une gestion proactive de la diversité. Ce mémoire se concentre sur la perception des gestionnaires du secteur éducatif quant à l'accompagnement des employé·es en transition de genre. L'objectif est de décrire et de comprendre les perceptions des gestionnaires travaillant dans l'éducation concernant cette transition. Pour cela, une recherche qualitative a été menée auprès de sept gestionnaires : six directrices de centres de la petite enfance et une directrice adjointe d'une école primaire au Québec. L'étude met en lumière que, malgré une attitude globalement positive envers les employé·es en transition de genre, les gestionnaires ont des connaissances limitées sur le processus de transition. Cette méconnaissance souligne l'importance d'une formation continue et d'une sensibilisation accrue pour mieux comprendre les besoins médicaux, psychologiques et sociaux des personnes en transition, et ainsi favoriser un environnement de travail inclusif. Le rôle des gestionnaires est essentiel pour procurer un soutien émotionnel, régir la confidentialité et adapter les politiques organisationnelles pour mieux accompagner les employé·es en transition. Les pratiques recommandées incluent une communication ouverte, une sensibilisation continue et une personnalisation de l'accompagnement. L'étude identifie également des compétences clés pour les gestionnaires, telles que l'empathie, l'écoute active et la gestion des conflits. Enfin, l'étude met en lumière que malgré la volonté affirmée des gestionnaires rencontrées, le soutien s'avère principalement émotif. Les pratiques d'accompagnement et d'inclusion ne sont pas, à ce jour, formalisées. Its implementation, while beneficial, remains complex and poses challenges for managers. With this in mind, integrating a diverse workforce has become a key value for organizations seeking to evolve and remain attractive. Managers therefore play a crucial role in proactively managing diversity. This dissertation focuses on how managers in the education sector perceive the need to support employees in gender transition. The aim is to describe and understand the perceptions of managers working in education regarding this transition. To this end, qualitative research was carried out with seven managers: six directors of early childhood centers and one assistant director of an elementary school in Quebec. The study revealed that, despite a generally positive attitude towards employees in gender transition, managers have limited knowledge of the transition process. This lack of knowledge underlines the importance of ongoing training and increased awareness to better understand the medical, psychological and social needs of people in transition, and thus foster an inclusive work environment. The role of managers is essential in providing emotional support, governing confidentiality and adapting organizational policies to better accompany employees in transition. Recommended practices include open communication, ongoing awareness and personalized support. The study also identifies key competencies for managers, such as empathy, active listening and conflict management. Finally, the study highlights that, despite the stated willingness of the managers we met, support is mainly emotional. To date, support and inclusion practices have not been formalized.
