Abstract
Työntekijöiden motivointi ja sitouttaminen ovat olennaisia organisaation menestykselle, mutta erityisesti startup-ympäristössä ne voivat muodostua haasteiksi. Tämä opinnäytetyö tutkii molemmin puolista sitoutumista, joka tukee työntekijän motivaatiota ja sitoutumista organisaatioon sekä mitkä tekijät vaikuttavat sen muodostumiseen työntekijän ja työnantajan välillä. Kehittämistyö toteutettiin yritys X:ssä, jossa vaikeutena ovat olleet työntekijöiden vaihtuvuus, epäselvät odotukset ja puutteellinen perehdytys. Tavoitteena oli selvittää, mitkä tekijät vaikuttavat työntekijöiden pysyvyyteen ja miten psykologisen sopimuksen vahvistaminen voi tukea organisaation kehitystä. Kehittämistyön menetelminä käytettiin Webropol-kyselyä, Benchmarking-haastattelua sekä osallistavaa tulospuu-menetelmää. Tulokset osoittivat, että psykologinen sopimus vahvistuu, kun työntekijät saavat riittävästi tukea, työroolit ja odotukset ovat selkeitä ja työ koetaan merkitykselliseksi. Lisäksi johtamisen laatu, avoin viestintä ja kehittymismahdollisuudet vaikuttavat keskeisesti motivaatioon ja sitoutumiseen. Opinnäytetyön tuotoksena laadittiin perehdytysohje yritys X:n esihenkilöille. Ohjeen tavoitteena on tarjota käytännönläheisiä menetelmiä työntekijöiden motivaation ja sitoutumisen edistämiseksi jo työsuhteen alkuvaiheessa. Ohjeen avulla pyritään parantamaan perehdytys prosessia, viestintää sekä työntekijöiden odotusten ymmärtämistä ja hallintaa tehokkaammin. Tämä opinnäytetyö tuotti yritys X:lle tietopohjan ja kehitysehdotuksia, joiden avulla työntekijöiden motivaatiota ja sitoutumista voidaan parantaa. Tulokset ovat sovellettavissa myös muihin startup-yrityksiin, joissa henkilöstön pysyvyys ja työhyvinvointi ovat kriittisiä menestystekijöitä.
