À l'encontre du déterminisme de la technologie et du marché, la diffusion des innovations organisationnelles en milieu de travail est avant tout stimulée par la présence d'une dynamique sociale riche, composée principalement des pratiques de ressources humaines, de la participation aux instances intermédiaires, dans les usines non syndiquées, ainsi que des stratégies syndicales et du paritarisme, dans les usines syndiquées. Les innovations organisationnelles s'insèrent en outre dans des logiques différentes, selon le statut syndical des usines. Dans les usines non syndiquées, la dynamique sociale est dominante peu importe la nature des innovations, alors que deux logiques distinctes sont à l'oeuvre dans les usines syndiquées. Dans ces dernières usines, le nouveau paradigme technico-productif se diffuse davantage sous la pression de la technologie et de la mondialisation. En revanche, l'essor de la participation y est plutôt stimulé par la dynamique sociale, elle-même alimentée par le paritarisme et le partenariat. Par ailleurs, la nature de la dynamique sociale se distingue nettement selon que les usines sont syndiquées ou non. Tandis qu'elles sont principalement portées par la rémunération variable dans les usines non syndiquées, les innovations et surtout la participation se conjuguent au dialogue social et au partenariat dans les usines syndiquées. Telles sont les principales conclusions qui se dégagent d'un sondage mené auprès de la direction et des représentants syndicaux dans les établissements du secteur manufacturier au Québec.
