« La crise sanitaire déclarée en mars 2020 a bouleversé le monde entier. Les consignes sanitaires visant à réduire la propagation du virus de la COVID-19 ont eu des répercussions majeures. Les travailleurs et les organisations ont été particulièrement touchés, avec l'accroissement rapide et soudain du télétravail. L'adaptation à ce nouveau mode de travail a été parsemée d'embûches, tant au niveau individuel qu'organisationnel. Le télétravail a transformé le quotidien des organisations, des gestionnaires et des employés. Puis, suivant l'évolution des consignes sanitaires et des besoins des organisations et du personnel, une forme de travail qui combine la distance et la présence a pris son essor : le travail hybride. Cette forme de travail est récente dans les écrits et peu de connaissances sont actuellement disponibles quant à ses liens avec la fidélisation du personnel, un enjeu qui suscite un vif intérêt actuellement en raison de la pénurie de main-d'oeuvre qui sévit au Québec. Cette étude s'inscrit donc dans cette voie, en poursuivant l'objectif d'examiner les facteurs associés à la fidélisation de la main-d'oeuvre dans un contexte de travail hybride auprès du personnel professionnel de la fonction publique québécoise. Pour y arriver, une enquête par questionnaire a été réalisée à l'automne 2022 auprès d'un échantillon de 3814 répondants qui oeuvrent en mode hybride.Les résultats montrent que l'intention de rester dans un contexte de travail hybride est associée à diverses variables organisationnelles et individuelles, notamment l'adéquation individu/organisation, le soutien social au travail, la qualité de vie perçue, l'âge, le genre, le statut familial, l'ancienneté organisationnelle et le temps de déplacement entre le domicile et le lieu de travail. Le nombre de jours en télétravail n'est pas associé à l'intention de rester. Cette recherche contribue aux connaissances scientifiques quant aux facteurs associés à la fidélisation du personnel en contexte de travail hybride. Elle permet en outre d'outiller les gestionnaires et les organisations à l'égard des pratiques de gestion des personnes favorables à la fidélisation dans un contexte de travail hybride. Government-imposed health orders to reduce the spread of the COVID-19 virus have had a major impact. Workers and organizations have been particularly affected, with the rapid and sudden increase in teleworking. Adapting to this new way of working has been difficult and fraught with challenges at both the individual and organizational levels. Telework has transformed the daily lives of organizations, managers and employees. Then, as health regulations and the needs of organizations and staff evolved, a form of work that combines distance and presence took off: hybrid work. This form of work is recent in the literature and little is currently known about its links with employee retention, an issue that is currently attracting a great deal of interest due to the labour shortage that is prevalent in Quebec. This study therefore follows this line of inquiry, with the objective of examining the factors associated with workforce retention in a hybrid work context among professional staff in the Quebec public service. To achieve this, a questionnaire survey was conducted in the fall of 2022 with a sample of 3814 professionals in the Quebec public service who work in hybrid mode.The results show that the intention to stay in a hybrid work context is associated with various organizational and individual variables, including person/organization fit, social support at work, perceived quality of life, age, gender, family status, organizational tenure and commuting time. The number of teleworking days was not associated with the intention to stay. This research contributes to the scientific knowledge on the factors associated with employee retention in a hybrid work context. It also provides managers and organizations with tools for people management practices that promote retention in a hybrid work context.
