Perehdytyksen aikainen oppiminen työterveyshuollon organisaatiossa

Abstract
Tässä aikuiskasvatustieteen tutkimuksessa tarkasteltiin perehdytyksen aikaista oppimista työterveyshuollon organisaatiossa työntekijöiden näkökulmasta. Tutkimuksessa oltiin kiinnostuneita siitä, millaisia oppimista edistäviä ja heikentäviä tekijöitä ilmeni työntekijöiden kokemassa perehdytysprosessissa ja miten aikuisten oppimisen erityislaatuisuus näyttäytyi siinä Knowlesin (1990) andragogiikan teoriaan pohjautuen. Tutkimuksessa haastateltiin kuutta (6) erään työterveyshuollon organisaation työntekijää teemahaastattelun keinoin. Aineisto analysoitiin temaattisella analyysilla sekä aineisto- että teorialähtöisesti. Oppimista edistävistä ja heikentävistä tekijöistä muodostui kolme teemaa: 1) perehdytyksen rakenteet, 2) työyhteisön tuki ja ilmapiiri sekä 3) työntekijöiden yksilölliset tekijät. Andragogiikan teorian kaikki kuusi oletusta aikuisesta oppijasta (tarve tietää, itsekäsitys, kokemukset, oppimisvalmius, orientaatio ja motivaatio) näyttäytyivät työntekijöiden toiminnassa ja perehdytysprosessissa. Oletusten lisäksi aineistosta havaittiin myös seitsemäs oletus: vuorovaikutus, joka näyttäytyi erittäin merkittävänä osana työntekijöiden oppimista. Tulokset osoittivat, että lähes kaikki oppimista edistävät tai heikentävät tekijät ilmentivät andragogiikan teorian mukaisia aikuisen oppimisen erityispiirteitä. Täten tämän tutkimuksen tulokset puoltavat andragogiikan teorian paikkansapitävyyttä aikuisten oppimisessa lisäten siihen seitsemännen oletuksen. Työntekijät kokivat tutkittavan organisaation perehdytysprosessin hyödylliseksi ja sen huomattiin mukailevan Bauerin (2010) 4C-mallia sekä Ketolan (2010) onnistuneen perehdytyksen elementtejä hyvin. Täten kyseisen perehdytysprosessin voidaan nähdä olevan laadukas ja pääosin oppimista edistävä.
