RÉSUMÉ : Dans un contexte où le bien-être au travail s'avère une préoccupation croissante pour les organisations, les relations interpersonnelles constituent un facteur déterminant de la qualité de vie professionnelle. Cette recherche s'intéresse à l'influence des relations interpersonnelles en milieu de travail sur le bien-être des employés. Elle s'articule autour de la question suivante : comment les relations interpersonnelles influencent-elles le bien-être des employés ? L'objectif principal est de décrire cette influence à partir des témoignages recueillis auprès de travailleurs provenant de divers milieux organisationnels situés au Québec. La méthodologie adoptée repose sur une approche qualitative, privilégiant la réalisation d'entretiens semi-dirigés afin de saisir en profondeur les expériences vécues par les participants et d'accéder à la richesse de leurs discours. Les résultats de l'étude révèlent que les relations interpersonnelles jouent un rôle nuancé : elles peuvent être à la fois des leviers et des obstacles au bien-être au travail. Des relations positives, caractérisées par le soutien mutuel, une communication ouverte, la reconnaissance et la solidarité contribuent à l'instauration d'un climat organisationnel favorable et au bien-être des travailleurs. En revanche, la présence de tensions, de conflits, d'incivilités ou de microagressions détériore la qualité du climat de travail et affecte négativement la santé psychologique des employés. L'analyse met également en lumière que les dynamiques interpersonnelles influencent directement l'expérience quotidienne des employés, en agissant notamment sur leur niveau de stress, leur sentiment d'utilité ainsi que sur leur engagement professionnel. L'absence de reconnaissance, la persistance de conflits non résolus et le manque de soutien émotionnel sont ainsi associés à une hausse de la détresse psychologique, de la démotivation et du sentiment d'isolement au travail. En conclusion, les résultats de cette étude révèlent l'importance déterminante des relations interpersonnelles dans la construction du bien-être au travail. Ils soulignent les effets des pratiques organisationnelles sur la qualité de ces relations et insistent sur la nécessité de promouvoir un climat fondé sur le respect, le soutien et la reconnaissance. L'étude propose par ailleurs des pistes d'action visant à encourager le développement de relations positives et à prévenir l'émergence de dynamiques relationnelles délétères, contribuant ainsi à l'amélioration de la qualité de vie au travail et à la préservation de la santé mentale des employés. -- Mot(s) clé(s) en français : Bien-être, relations interpersonnelles, conflits, harcèlement, microagressions. -- ABSTRACT : In a context where well-being at work is becoming a growing concern for organizations, interpersonal relationships are emerging as a determining factor in the quality of professional life. This research focuses on the influence of interpersonal relationships in the workplace on employee well-being. It revolves around the question: How do interpersonal relationships influence employee well-being? The main objective is to describe this influence based on the personal stories collected from workers from various organizational settings located in Quebec. The methodology adopted is based on a qualitative approach, favouring the conduct of semi-structured interviews to grasp in depth the experiences lived by the participants and to access the richness of their discourses. The results of the study reveal that interpersonal relationships play a nuanced role: they can be both levers and obstacles to well-being at work. Positive relationships, characterised by mutual support, open communication, recognition and solidarity, contribute to the creation of a favourable organisational climate and the well-being of workers. On the other hand, the presence of tensions, conflicts, incivility or microaggressions deteriorates the quality of the work climate and negatively affects the psychological health of employees. The analysis also highlights that interpersonal dynamics directly influence the daily experience of employees, by acting on their stress level, their sense of usefulness and their professional commitment. Lack of recognition, persistence of unresolved conflicts and lack of emotional support are associated with increased psychological distress, demotivation and feelings of isolation at work. In conclusion, the results of this study present the decisive importance of interpersonal relationships in the construction of well-being at work. They highlight the impact of organizational practices on the quality of these relationships and emphasize the need to promote a climate based on respect, support, and recognition. The study also proposes courses of action to encourage the development of positive relationships and prevent the emergence of deleterious relationship dynamics, thus contributing to the improvement of the quality of life at work and the preservation of employees' mental health. -- Mot(s) clé(s) en anglais : Well-being, interpersonal relations, conflict, harassment, microaggressions.
