Abstract
« Les organisations se voient du jour au lendemain faire face à une diversité accrue de la main-d'œuvre surtout dans les pays qui accueillent un grand nombre de des personnes immigrantes, notamment le Canada. Cette diversité croissante de la main-d'œuvre exige la mise en place des pratiques de gestion pour favoriser l'équité et la participation à l'atteinte des objectifs organisationnels et la fonction publique et parapublique québécoise n'y échappe pas. Dans ce contexte, l'inclusion en milieu de travail est un sujet qui suscite un intérêt croissant. Le ou la gestionnaire immédiat·e, par son rôle de proximité, a un rôle à jouer dans cette inclusion. L'objectif de ce mémoire est de décrire et d'examiner les liens entre le leadership inclusif et le climat organisationnel d'inclusion, précisément au sein de la fonction publique et parapublique québécoise. Cette recherche repose sur une approche quantitative descriptive avec un devis corrélatif descriptif reposant sur l'utilisation d'un questionnaire autoadministré. L'échantillon est composé de 5?311 répondantes et répondants issus de la fonction publique et parapublique québécoise. Ce mémoire s'intéresse à la perception de ces répondant·es quant au leadership inclusif de leur gestionnaire et quant au climat de travail au sein de leur organisation. Plus précisément, cette recherche explore les trois dimensions du climat organisationnel d'inclusion, c'est-à-dire les pratiques d'emploi équitables, l'intégration des différences et l'inclusion dans la prise de décision. Les données, une fois recueillies, ont été analysées par le biais de statistiques descriptives et d'analyses bivariées (corrélations). Les résultats démontrent des liens positifs entre les trois dimensions du climat organisationnel d'inclusion et leadership inclusif. Ces résultats témoignent ainsi du rôle du gestionnaire dans la création d'un environnement de travail inclusif. Cette recherche met en évidence l'importance du leadership inclusif comme stratégie dans la mise en œuvre de pratiques d'emploi équitables, de l'intégration des différences et de l'inclusion dans la prise de décision. Workplace inclusion is a topic of growing interest. The immediate manager, through their close role, has a part to play in this inclusion. The goal of this paper is to describe and examine the links between inclusive leadership and the organizational climate of inclusion, specifically within the Quebec public and parapublic sectors. This research is based on a descriptive quantitative approach with a descriptive correlational design relying on the use of a self-administered questionnaire. The sample consists of 5,311 respondents from the Quebec public and parapublic sectors. This thesis focuses on the perception of these respondents regarding the inclusive leadership of their manager and the work climate within their organization. More specifically, this research explores the three dimensions of the organizational climate of inclusion, namely equitable employment practices, the integration of differences, and inclusion in decision-making. The data, once collected, were analyzed through descriptive statistics and bivariate analyses (correlations). The results demonstrate positive links between the three dimensions of organizational climate of inclusion and inclusive leadership. These results thus testify to the manager's role in creating an inclusive work environment. This research highlights the importance of inclusive leadership as a strategy in the implementation of equitable employment practices, the integration of differences, and inclusion in decision-making.
