47. ĐÁNH GIÁ CỦA NHÂN VIÊN Y TẾ VỀ VĂN HÓA TỔ CHỨC TẠI BỆNH VIỆN HỮU NGHỊ VIỆT NAM - CUBA NĂM 2025

Abstract
Mục tiêu: Nghiên cứu được thực hiện nhằm mô tả thực trạng văn hóa tổ chức tại Bệnh viện Hữu nghị Việt Nam - Cuba và phân tích một số yếu tố liên quan. Đối tượng và phương pháp: Nghiên cứu cắt ngang được tiến hành năm 2025 trên nhân viên y tế của bệnh viện, sử dụng bộ công cụ OCAI kết hợp khảo sát định lượng và phỏng vấn định tính. Dữ liệu được xử lý bằng các phương pháp thống kê mô tả, so sánh trung bình và kiểm định sự khác biệt. Kết quả: Kết quả cho thấy văn hóa tổ chức hiện tại mang tính hỗn hợp, trong đó gia đình (clan) và cấp bậc (hierarchy) chiếm ưu thế. Tuy nhiên, nhân viên mong muốn gia tăng yếu tố sáng tạo (adhocracy) và giảm bớt tính hành chính. Một số đặc tính cụ thể như chiến lược, tiêu chí thành công và gắn kết tổ chức có sự khác biệt có ý nghĩa thống kê giữa hiện tại và mong muốn (p < 0,05). Kết luận: Văn hóa tổ chức tại Bệnh viện Hữu nghị Việt Nam - Cuba hiện vẫn nặng về tính quy củ và gắn kết, song nhân viên kỳ vọng hướng tới mô hình nhân văn và đổi mới hơn. Kết quả nghiên cứu gợi ý bệnh viện cần xây dựng chiến lược phát triển văn hóa theo hướng kết hợp gắn kết - sáng tạo - linh hoạt, nhằm nâng cao động lực nhân viên và chất lượng dịch vụ y tế.
