Tämän tutkielman tarkoituksena oli selvittää tietointensiivisellä IT-alalla työskentelevien esimiesten käsityksiä luovuudesta ja sitä tukevista johtamisen käytännöistä. Tutkielman aihe on tärkeä, sillä alati kasvavalla IT-alalla luovuus on keskeinen osa jokapäiväistä työskentelyä ja tutkimusten mukaan esimiehen toimilla, suhtautumisella ja käsityksillä on merkittävä vaikutus luovuuden ilmenemiseen ja ilmentämiseen työpaikalla. Tutkielman aineisto koostuu JELMO- ja HeRMo-tutkimushankkeista kerättyjen kahdeksan esimiesasemassa olevan henkilön haastatteluista. Aineisto analysoitiin kolmessa eri osiossa. Ensin analysoitiin fenomenografisen käsiteanalyysin avulla esimiesten luovuuskäsitykset. Tätä seurasi fenomenografinen johtamisen käytäntöjen käsiteanalyysi. Viimeisessä osiossa yhdistettiin kahden ensimmäisen osion tulokset abduktiivista päättelyä hyödyntäen ja muodostettiin esimiesten käsitysten mukaiset luovuutta tukevat johtamisen ja johtajuuden käytännöt. Esimiesten luovuuskäsityksiä raamittivat olosuhde-, toiminto- sekä yksilötekijät. Luovuutta tukevat johtamisen käytännöt jakautuivat managerialistisiin johtamisen tekoihin ja vuorovaikutteisiin johtajuuden käytäntöihin. Managerialistisia luovuutta tukevia johtamisen tekoja olivat työprosessitiedon tarjoaminen ja panttaaminen, työn puikottaminen, ohjaus ja koutsaus sekä rekrytoinnin hallinta. Vuorovaikutteisia johtajuuden käytäntöjä olivat henkinen palkitseminen, fasilitointi, tilanteisiin mukautuminen, asiantuntijuuteen luottaminen, osallistaminen ja vuorovaikutusprosessien hallinta. Tulevaisuudessa olisi tärkeä tutkia samassa tutkimuksessa esimiesten ja alaisten käsityksiä luovuuden johtamisesta, ja verrata niitä toisiinsa. Näin saataisiin tarkempaa tietoa luovuutta tukevan esimiestyöskentelyn vaikuttavuudesta.
